    Coaching Difficult Employees: 10 Questions For Increased Productivity
    Coaching is the new leadership.While leadership skills have dropped out of the top 20 soft skills on rsums, coaching is one way to help employees to feel empowered, valued and seen. A new Forbes council post points out how coaching is designed for the future of work - and its challenges. Working with thousands of coaching clients over the last decade, Ive discovered what can open up the leadership conversation inside of tough times. Perhaps even more importantly, what Ive learned from my own coaches has helped me to collaborate on nine books since the pandemic - transforming my relationship with productivity. When dealing with difficult team members and performance is lagging, here are 10 coaching questions that can change your results.Coaching is different than "command and control" leadership. gettyIn my book, Easier, I focus on the coaching conversation - sharing how difficult employees let unnecessary sensitivities and drama cloud their judgment. For troubled team members, conflict outstrips collaboration. Difficult employees are unable to internalize clear direction and implement it, because they are unable to get out of their own way (or their own head). Can you relate? To be clear, these challenges are human qualities that we all share - because sometimes we are the difficult employee! Harvard Business Review says that coaching can facilitate problem-solving and encourage employees development by asking questions and offering support and guidance rather than giving orders and making judgments. Is it time to move beyond command and control, and change the conversation?If empowerment, ownership and innovation matters to you, consider how these 10 questions can incorporate coaching into your productivity.What else could this mean? When someone is interpreting behavior or circumstances in a way that is not productive, asking for a new perspective is the first step towards new possibility. Another variation is, What else could this be?Whats good about this? Ever sat in a one-on-one that turns into a total b*tch session, where your team member uses the time to air out complaints and problems... instead of solutions? Reframe that conversation around discovery - and dont buy into the idea that the sky is falling. Every company has problems and challenges - seeing obstacles as opportunities is key. Dont dismiss a dilemma - reframe it.What are you making up, right now? When relationship issues surface, or dissatisfaction arises around work, human beings naturally create stories to process circumstances. How you frame the question is as important as the question itself: we all have interpretations of the world around us. The question is, are those interpretations useful....and real? Because coaching deals with what is-not what is made up inside our heads.What are you forgetting? Wyn Morgan is a former coach of mine, and he shared this powerful idea of a common forgetfulness that we all share - as well as question number 3. So many times, I forget that I am capable, resourceful, and resilient - my coach reminded me of those facts! Instead of finding fault, remind your team that they can rise to the challenge. In my experience, a situation is never tougher than it is in your mind. Dont forget that!How many other possibilities exist right now? The coaching conversation moves from limitation to possibility. Inside your company, what boundaries need to be pushed, what preconceptions need to be challenged, what policies need to be revised? Effective coaching points at possibility, not limitation.What does this look like, if we zoom out? See the big picture. What changes?What could make this easier? Hard is a habit, but it doesnt have to be. A new approach the same old problems, without the same nagging difficulties, is at the heart of this coaching question. As Nelson Mandela said, It seems impossible...until its done.Who would you be without your story? Borrowing from the powerful coaching work of Byron Katie: we all create stories around our experience - and underneath those stories, we find out whats really going on. Drop the story, and everything changes - if you are willing to see the possibilities.Who do you need to be in order to make this work? If you are doing the right things, when you are being an insensitive jerk, passive-aggressive imbecile or over-sharing idiot, guess what? Its not working. Coaches know that how you show up is what creates the world around you. Notice the coaching shift here: focus on how people are showing up (being) and you can make some important discoveries around what they are doing.What needs to be done? This question is last for a reason. Have you taken time to address the personal roadblocks and mental stories that are robbing your team member (and maybe even yourself) of what needs to be done? Coaching focuses on internal motivation, not just instruction and direction. Moving directly to what needs to be done, before you consider the human being inside the action, is command and control - not coaching. To be fair, sometimes people need to be told what to do. But is that a sustainable strategy? Empower people to get out of their own way and take initiative - and your world will get a lot easier.In The Great Game of Business, Jack Stack famously said, People will support what they help to create. Coaching offers an opportunity to co-create new results with your team members. The investment in coaching yields dividends in innovation - even for difficult employees. From time to time, we all tell ourselves stories that keep us stuck. We fall into a mind-trap where we believe that theres no way forward - or that theres only one way to win. The coach knows that possibilities always exist - and that the job is to find every way to win. From limitations to possibility: thats the promise inside the coaching conversation. Find new possibility in your leadership - and discover how coaching can help you to reshape the future of work.

    Is AI Making Call Center Agents Better Or Replacing Them?
    AI is changing the way call centers operate, promising to make life easier for agents and customers. ... Agents deal with a constant influx of calls, often from frustrated or distressed customers, while juggling the pressure to resolve issues quickly and empathetically. The emotional labor involved makes call center work one of the most demanding jobs in customer service.According to HubSpots 2024 Annual State of Customer Service Report, 82% of customers expect immediate problem resolution from customer service agents and 78% expect more personalization than ever before. These mounting expectations, combined with stringent performance targets, contribute to high burnout rates among call center agents.But this is where AI comes in. AI is changing the way call centers operate, promising to make life easier for agents and customers. HubSpots report revealed a staggering 92% of customer relationship management leaders say AI has improved their customer service response times and 71% plan to increase AI investment.But how exactly is AI transforming call centers and what does this mean for call center agent jobs and the future of the industry?How AI Is Used In Call Centers TodayCustomer requests may be similar, but each client is unique, with different backgrounds, personalities, and unspoken or unexpressed needs, explained Amir Liberman, founder and CEO of Emotion Logic the company dedicated to exploring the true nature of human emotions.MORE FOR YOUConsidering that call center agents take 50 to 100 calls a day, per a report by LiveAgent, it may be impossible to keep a tab on these differences and allow them to influence service delivery every time. But with AI-powered chatbots and virtual assistants, it may just be within reach.With AI systems driven by genuine emotion sensing capabilities, customer service can reach a new level where each client feels understood, the service is personalized and their needs are addressed in ways that resonate with them, Liberman told me.AIs ability to read and respond to emotions is another game-changing use case. Tools like Emotion Logic, for instance, offer insights into the true feelings behind words by leveraging AI and voice analysis. Given that 86% of customers will likely return if they establish a positive emotional connection with the contact center agent, according to NewVoiceMedia, theres no doubt how relevant this is.It can quickly discern whether a caller prefers logical, reason-based explanations or whether they are more emotionally driven, allowing call center agents and AI agents alike to adapt their approach accordingly. Understanding a clients true pain points, stressors, and moments of joy helps AI create a more tailored response script, serving clients better, Liberman said.Then theres call routing. Have you ever been held on the line for what felt like an eternity while your call was routed to yet another agent? I know I have, and no matter how valid the reason for the delay, I still got frustrated.Long wait times not only test a customers patience, but can also erode their trust in the service, impacting sales negatively. With AI, call routing becomes smarter and faster. These algorithms analyze the callers query, history and tone to route them to the most suitable agent instantly.Also, theres predictive analytics which AI is already famous for. By analyzing historical and real-time data to predict customer needs and behavior, call centers can anticipate issues before they arise or tailor solutions to individual preferences.What This Means For Call Center AgentsCall centers are often the frontline of customer experience. Theyre where customers come for solutions, and businesses must deliver quick, empathetic service, noted Erix Xiao, founder and CEO of sales automation company Laxis. Yet, as Xiao notes, the high volume of calls and repetitive nature of tasks can make it a challenging space to excel.As laborious as call center work may seem, though, its still one of the most essential business functions. Historically, roles in a companys contact center or mail room were seen as the best way to learn about the business from the bottom up and get a shot at climbing the corporate ladder.However, the rise of AI and automation poses a significant threat to this career path. Risk levels on platforms like Will Robots Take My Job rate call center agent or customer service representative roles at a high risk category of 61 - 80%, reflecting their vulnerability to being replaced by automation.But what of the human connection required for the work? Business leaders like Liberman believe this could also be handled by AI.If done right, and with the integration of proper emotion sensing capabilities like those that Emotion Logic offers, AI could handle 70-80% of customer service interactions within the next 2 - 3 years. AI will be more patient, empathetic, and responsive to customers needs and special requests, all at a fraction of the cost of human agents, Liberman explained.He added that the remaining 20 - 30% will be managed by highly trained human agents, primarily for high-value clients. These agents will be assisted by AI-based systems to ensure requests are addressed effectively, and customer satisfaction is genuinely achieved.Xiao also noted the power of AI in bringing efficiency, personalization, and intelligence to every customer interaction, highlighting how a national telecommunications provider that implemented Laxis AI in their call center with real-time transcription, smart call routing and sentiment analysis reduced call resolution times by 30% and boosted customer satisfaction scores by 25%.So, do these claims mean an end to the traditional contact center job? Not necessarily. I think of it more as an evolution than an extinction.As McKinsey noted in a report, live phone channels and a personal touch remain customer favourites, and as long as that continues to happen, call center agent jobs are safe. Companies only need to worry about upskilling their workforce to ensure agents can effectively collaborate with AI systems and maximize their potential.Ethical Concerns With AI Call CentersEthical concerns with implementing AI are usually the same across industries data privacy, AI bias, AI hallucinations and more. But in call centers, theres also the risk of emotional manipulation. These systems often depend on collecting sensitive data, such as voiceprints or emotional cues, to improve service delivery. However, the data collected could be misused, thus violating privacy laws like the Biometric Information Privacy Act, among others.Bias in AI call centers can manifest in various ways, especially in language and accent recognition where AI systems may struggle with recognizing and accurately processing diverse accents, dialects, or speech patterns.Recent studies by the Stanford Computational Policy Lab, for example, show that many leading speech recognition tools misunderstand Black speakers twice as often as white speakers. Libermans perspective, while recognizing these concerns, also calls for an implementation approach that emphasizes a balance between innovation and ethics.Why should I share my most intimate problems with a stranger who isnt my friend? Why should I rely on another human's goodwill for assistance? AI agents, unlike humans, are never tired, never rude, and have no ulterior motives just the aim to serve. In a few years, we might look back and find it strange that humans once managed such sensitive interactions. Of course, we need to implement AI incrementally and carefully, monitoring the effectiveness of these systems. But stopping progress here would be simply unreasonable.These ethical concerns arent slowing down anytime soon, and are certain to drive more regulatory changes in the industry. Its hard to know if AI will significantly displace call center agents, as many experts already predict. But the future could be one where AI-powered agents and human call center agents increasingly collaborate to serve customers better.

Researchers have estimated that AI centers could need three to five times the power used by traditional facilities, Business Insider previously reported.A Bloomberg analysis assessed readings from some 770,000 homes from February to October and found that over 75% of "highly distorted power readings across the country are within 50 miles of significant data center activity."Stresses on the power grid can lead to inconsistent power quality, and as the power quality decreases, the risk increases, Bloomberg reported. Inconsistent energy flow can cause electronics to overheat, leading to sparks or even house fires.A small handful of large tech companies own the vast majority of global data centers and they show no signs of slowing down as they pour billions into building more powerful AI models.Amazon, Google, and Microsoft own about 65% of the cloud infrastructure market, which includes data centers, according to a 2023 report from market research firm Synergy Research Group.Google announced in April that it's investing $3 billion to build and expand data centers in Virginia and Indiana. The search engine giant unveiled its latestAI model, Gemini 2.0,in December. Amazon, which is a large investor in AI startup Anthropic, is investing another $10 billion in Ohio data centers, Gov. Mike DeWine announced on December 16.Microsoft, which has invested $13 billion in ChatGPT-maker OpenAI, said in September that the company has partnered with other investors, including BlackRock, in a $100 billion energy infrastructure project.     Dont Sleep on Invincible Fight Girl and Jentry Chau
    As it is with every year, the last stretch of 2024 has featured some last-minute highs. Earlier this year, TV audiences raved over the likes of Arcane, X-Men 97, andDan Da Dan,and have spent the weeks since their respective conclusions anticipating whats next. But in the here and now, weve got a pair of cartoons that are both well worth putting some time into as the year winds down. The first is Invincible Fight Girl,announced back in 2022 and whose just-wrapped first season started in October on Max/Adult Swim. The story sees a kid named Andy embark on a quest to become a legendary wrestler, which involves moving to a big city full of wrestlers and brushing shoulders with a number of ex-pros, couldve beens, and aspiring talent as she works to become the very best that no one ever was. If this sounds familiar, thats clearly intentional, as the show has shonen animeand My Hero Academiain particularfully embedded in its DNA. Whether youre a diehardMy Herofan or only know of it through reputation, you will likely see shades of Dekus story in this show, either through its music or watching Andy leave her island home of accountants to become a pupil of her now-retired childhood wrestling idol Quesa Poblana. Adult Swim/Max But much like how it was fun seeing the world of superheroes through Dekus eyes, the same is true of Andy and her world. Invincible Fight Girlloves wrestling to a degree that it cant help but be infectious and charming as Andy and her friendsCraig, an opportunistic hustler, and theverybuff eight-year-old aspiring journalist Mikeyshow how the world has been shaped by wrestling as the dominant culture, and provide some interesting nuance into what that looks like for all walks of life. Creator Juston Gordon-Montgomerys affection for the sport comes through at all times, whether its the variety of (very good) stage names each character has, or how outdoor matches begin with satellites airdropping wrestling rings from space. Wrestling and boxing have provided the biggest, most theatrical stages for sports stories to play out, and Invincible Fight Girlfound a sweet spot blending wrestlings theatricality with the melodramatics typically found in shonen stories and their famous tournament arcs. Theres a similarly successful fusion of teen melodrama and the supernatural in Echo Wus Netflix series, Jentry Chau vs. the Underworld.Like withInvincible Fight Girl,itll sound like youve heard this one before: the titular Jentry has just turned 16 as the show starts and finds herself reawakening fire powers she previously repressed, and shes forced into heroism when her great-aunt Gugu brings Jentry back to her childhood home to protect her from a murderous demon. The shadow of Buffy the Vampire Slayerhas loomed large over supernatural TV for years, andJentryhits many familiar beats. Love triangles, elders who arent what they seem, youve seen this plenty of times before.What ultimately makesJentrywork is in how confidently it carries itself; its opening is a flashy K-pop track that makes clear it wants the audience to have a good time as Jentry and her friends go through one harrowing situation after the other. Said situations often escalate to the point of supernatural chaos, and that Jentrys more upfront with its horror from the outset rather than building to it over time is a pleasant surprise. At times, its playful (but still a bit messed-up) scares feel reminiscent of Adventure Timeor even Billy & Mandy,particularly when the fights kick in or the supernatural elements are being used to inform the very good cast of characters, like Gugu and Jentrys two love interests, her childhood friend Michael and pretty boy Kit. Netflix Coming so late in the year, Jentry and Invincible Fight Girl cant help but be viewed as scrappy upstarts. Theyre both cut from the same cloth, but the materials used in different ways: Invincibleis literally an underdog story that puts Andy through the wringer, mostly physically. She really does live up to the shows title as she endures several beatings by much more experienced opponents, only to get back up and dish it right back in what makes for some of the nicest, crunchiest animated action of the year. For the most part, things are lighthearted enough to play for the all-ages crowd, though it does occasionally flirt with heavier themes toward its second half. Those moments reverberate back to its wrestlers as they become reinvigorated to get back into the fight and give it their all, same as tales of shonen past. Any full exploration of this worlds darker side of wrestling seems to be understandably saved for future seasons.Conversely, Jentry feels more pitched toward a slightly older crowd. Its no stranger to some very impressive fights and consistent humor, but its strongest moments come when characters are forced to confront dark truths or unpack their own baggage, often with a crowd watching attentively. So much of the show is informed by Wu growing up as a second generation Chinese American teen in Texas, made apparent in an episode about Jentrys class becoming possessed by racist ghosts from the Alamo, or the shows brief exploration of Michael living as a second-gen Nigerian American. The shows not all about the immigrant experience, but that and its southern setting give it a considerably different energy than if it were set on the coast, and the town eventually feels like the real place it needs to be for Jentry to want to have a normal life here and not have her powers discovered. Whether youre in the mood to see a teenage pyrokinetic grapple with Chinese mythology and her family upbringing or a girl fight a gang of wrestlers with perms,Jentry Chau andInvincible Fight Girlare each well worth the watch. Both shows clearly had a lot of thought put into them by their respective creators, and you can tell Gordon-Montgomery and Wu gave everything they had and then some. (Jentryespecially carries the well-intentioned energy of something that would work perfectly fine as a film, but gets more room to breathe and just be as a 13-episode series.) Its a shame theyve come near the end of the year, as it feels like theyd have gotten more attention months prior. But heres hoping things work out in Andy and Jentrys favors, and we get more adventures with them both very soon. Want more io9 news? The Industrial Building in Viana do Castelo project consists of a new industrial unit in Lanheses, Viana do Castelo, and is made up of two apparently autonomous volumes with different heights. The first volume - a large industrial/warehousing/technical area with a canopy protecting the shipping area. The second volume - a social and administrative area, comprising 2 floors above the ground level and drawing the main elevation of the building. Save this picture!Save this picture!Save this picture!The proposal focuses on the main social and administrative block, opting for an architectural language that gives unity and continuity to the whole. The research focused on the skin of the main elevation, based on the search for a single cladding material (prefabricated concrete panel), which adapts to and standardizes all the project's situations and needs. The main elevation is designed by repeating vertical slats in a prefabricated concrete panel, based on a matrix that defines the solution. The rule imposes itself and makes up the main language of the complex. Due to the large development of the main elevation, there are several outdoor patios that strategically excavate and deconstruct the volume. This game of full/empty creates greater flexibility and variety in the play of light inside the building.Save this picture!Save this picture!The main entrance to the building is made up of the design of thefoyerwith double-height ceilings and a suspended staircase, which is the main element of this space. The staircase is detached from the walls and slab and is joined by a loose concrete volume that rises from the floor and forms the first three steps of the staircase.
